Why current approaches are not always leading to the outcomes leaders expect.

Across many schools and trusts, there has been a growing focus on staff wellbeing, with leaders investing in a range of supportive initiatives.

However, a common challenge is emerging. Despite these efforts, many schools are not seeing the level of improvement they expected. Absence remains a concern, morale can feel variable, and staff continue to experience sustained pressure, all of which impacts both individuals and overall school performance.

This has prompted a broader reflection across the sector about where wellbeing efforts are being directed. Current approaches often focus on supporting individuals through wellbeing initiatives and training. While these are valuable, research suggests that staff wellbeing is also significantly shaped by the conditions people are working within, such as workload, clarity of roles and expectations, levels of autonomy, and the quality of support available.

So where should the focus be if we want to see meaningful, lasting change?
